The study aimed to assess the impact of work-family policies on employee well-being and job performance in the Spanish banking sector. Using a sample of 1,511 employees, hypothesis testing was conducted through a structural equation model based on a PLS-SEM approach. The findings revealed that the existence and true access to work-family policies such as flexible working hours, long leaves, and flexible work locations indirectly influenced job performance through the mediation of employee well-being. Similarly, access to employee and family support services also had an indirect positive impact on job performance mediated by well-being. However, the mere existence of these support services did not directly or indirectly affect job performance. The literature review highlighted the importance of work-family policies in reducing work-family conflict (WFC) and improving employee well-being (EWB). Lack of awareness and perceived reprisals hindered employees from utilizing these policies effectively. It was crucial for organizations to create a supportive culture where employees felt comfortable using work-family policies without fear of negative consequences. Table 6 summarized the hypothesis testing results, showing positive correlations between the existence/accessibility of work-family policies, EWB, and job performance. The study emphasized the need for organizations to not only have these policies in place but also ensure that employees are aware of them and feel supported in utilizing them. In conclusion, this study provided theoretical and empirical insights into how work-family policies impact employee well-being and job performance. The findings underscored the importance of creating a supportive organizational culture that encourages employees to utilize these policies effectively. Limitations were acknowledged, suggesting avenues for future research in this area. Overall, this study contributes valuable knowledge for human resource management practices related to work-life balance in organizations.
